Abstract: This study examined the relationship between transformational leadership and new product development (NPD) team innovativeness with the mediating effects of team empowerment and dependence. The mechanisms underlying the influential process of transformational leadership were investigated, in which social identification and personal identification were theorized to result in team empowerment and dependence, respectively. Using standard measures, data from 33 new product development teams were collected from various organizations. Random coefficient modeling was used to test the hypothesized relationships. It was found that transformational leadership was positively related to personal identification but not social identification. In turn, personal identification was positively related to dependence. Social identification did not significantly relate to team empowerment. Transformational leadership was positively related to both dependence and team empowerment, and team empowerment was positively related to NPD team innovativeness. Lastly, it was found that the relationship between transformational leadership and NPD team innovativeness was mediated by team empowerment, but not dependence. The findings are expected to have implications for the training and development of team leaders to develop and use transformational leadership behaviors to enhance team empowerment and NPD team innovativeness.
